Hired Librarians: A Strong Sense of Who I Was and What I Wanted to Do

Here is our next installment in the feature Hired Librarians, where I interview a successful candidate and the librarian that hired her.  This post features Recent Hire, Youth Librarian Brooke Rasche, and Hiring Librarian Marge Loch-Wouters, who is  the Youth Services Coordinator at La Crosse Public Library and a regular contributor to Further Questions.

Where are you in your career? When did you graduate, and how many years of experience do you have?

I am still very new to the library world. I graduated in 2011 from Indiana University. I had a job offer before I completed my degree and moved to Virginia right after I graduated. I worked as a Children’s Librarian for about 10 months before I was promoted to Children’s Coordinator for the library system. Then, I applied and was chosen for this job in early 2013.

Why did this job pique your interest?

I was very homesick and really wanted relocate back to the Midwest. However, I also wanted to make sure that I was going into a library where I really fit and I didn’t just apply for everything out there. I wanted to find a library that shared my vision and passions for youth services. This job fit every aspect I was looking for.

How many pages was your resume? Cover letter?

Then were both one page.

What research did you do before submitting your application?

When I was in graduate school I took the “apply to everything” approach. While this worked in my favor and I found a job, I didn’t want to make the same mistake twice. I looked at information about the city and the surrounding area. I made sure I could afford to live in the city with the salary they were offering. I checked the library website and looked at every department’s page. I also went through probably years of blog posts on both Marge’s blog and another coworker’s blog Sarah Bryce. Librarians are very honest in their blogs and I wanted to make sure I had a good feel for the work culture before I threw my hat in the ring.

What did you wear?

I wore a black skirt suit and heels. I would always prefer to be overdressed than under, so I was happy with my decision.

Can you describe your process in preparing for the interview?

The interview process was a long one– about 3 months from start to finish. So I was very invested in getting this job by the time the in-person interview happened. I was also traveling over 1000 miles on my dime, so I wanted to give myself the best possible chance I could.

I went through Marge’s blog and read as much as I could about the library and her philosophies. It was also a great opportunity for me to find out things that really mattered to Marge as a manager and as a youth services advocate. I also went though Sara Bryce’s blog and found out about all of the programs that were being done for school age children. I wanted to make sure I went into the interview with knowledge about the programming being offered for all ages.

Then, I made a portfolio that highlighted some of my previous library work. I also included 4 sample programs I thought would be successful with their service population. Since I was only going to be in front of the hiring committee for an hour, I wanted to make sure they left with a strong sense of who I was and what I wanted to do.

What questions did you ask?

I asked questions about the community and library culture.

I also asked “What is your favorite thing about this library? What is the most challenging thing about working in this library?” This question is one of the easiest ways to find out how the hiring committee really feels about their job.

Why do you think you were hired? What set you apart from other candidates?

I think it was my passion and overall flexibility. I was willing to move 1,000 miles and told them specific reasons why. I am very open to change and new experiences and I think it really came through in my interview.

Plus, I am a very outgoing person. I know it is hard for people who are more introverted, but you have to be as outgoing as possible in your interview, especially if you are looking to work with children. The hiring committee is looking for someone to represent their specific department and the library as a whole, so you need to prove that you are going to be a good choice for them.

Is there anything else you want to tell my readers about why you were chosen? Or any general job hunting advice you want to dispense?

Do some research before you apply to every library job you see. Five minutes of googling the library/area could save you an hour of applying for a job you wouldn’t take anyway.

Also, if you are applying for a job that would require you to move- acknowledge it in the cover letter! I have moved over 1,000 miles for both of my professional jobs. I believe I made it past the initial review round because I specifically stated in the cover letter that I was looking to relocate to their area.

What stood out in this applicant’s cover letter?

Brooke highlighted information that specifically related to our posting; she answered the playfulness of our ad with playfulness in her response and her cover letter didn’t repeat what was in the resume but rather added depth and clarity to that document. She also explained why she would be willing to move halfway across the country to work for us.

Did she meet all of the required qualifications listed in the job ad? How many of the desired qualifications did she meet?

Brooke hit every qualification. In addition to that, she brought some strength in other areas that indicated to me that she would be bringing us even more than we asked for in our ad.

In comparison to the rest of the pool, did the applicant have more, less, or about the same years of experience? 

She had one year of experience. This put her slightly ahead of the new grads but we had people with more experience also throwing their hats in the ring. I would say her experience put her at the slightly “ less” end of the spectrum.

What was the interview process like?

After our initial closing date we had 76 applicants,. We selected the top 20 to choose two of three essay questions to answer. From that pool, we selected 10 finalists for a Skype interview. After that step we decided on our final four to invite in for an interview with our panel. At that interview, the candidate answered questions, and had a tour of the department.

It took about three months.

What stood out in this applicant’s interview?

Brooke had researched the community; made a cogent case on why she would re-locate; blew us away with her command of the issues and knowledge about the service population; and laughed and talked easily. Since time with the public is such an important part of the job that really put her over the top.

Were there any flags or questions you had about this person’s abilities, and how did they resolve them?

No

Is there anything else you want to tell my readers about why this candidate was chosen? Or any general job hunting advice you want to dispense?

We had an extremely strong field of candidates. Brooke was able to “play’ in response to our playful ad and make the case that she had the experience we were looking for. She came to the interview prepared and articulate with a binder full of examples of her work that related to our job (and not just a collection of everything but just what was germane to our needs).

1. Read the application instructions.
2. Tweak my resume.

4. Revise the cover letter.
5. Revise the cover letter again.
6. And again.
7. Finalize cover letter and resume.
8. Complete online application, which often entails typing out what’s already in the attached cover letter and resume.
9. Submit the application.

The application process usually takes me 2-4 weeks, most of which is consumed by cover letter revision.

Actually state what sort of work they’re hiring for in the job announcement. If you’re looking for somebody to take on all of your electronic records management and preservation duties (and do basic library instruction on the side), don’t make out that the job is an archival processing position with some incidental other tasks, ’cause that ain’t really what you’re hiring for.

What should employers do to make the hiring process less painful?

Get rid of those stupid application questions that basically require applicants to type out information that is provided in cover letters and resumes anyway.

What do you think is the secret to getting hired?

I think it comes down to how one presents oneself, how diligent one is in seeking out job opportunities, and whether one can find a place that fits one’s skills and personality.

I review and reread the job posting several times. I consider whether I have a reasonable “argument,” that I am a candidate for the job. I consider how to address weak spots. I review my resume and tweak it if I need to. I write a cover letter. Then I go online and complete the application. It takes 2-8 hours.

Simplify and clarify the job posting. It’s easier for a candidate to determine whether they’d be a good fit that way. Some of the job postings I’ve seen want a candidate to do everything and be qualified for everything. I’ve seen job postings offering ten dollars an hour and requiring years of experience for a person who will do everything, even walk the dog. It’s just crazy.

What should employers do to make the hiring process less painful?

More communication. Write the sweetest rejection letters. I wish employers would be more honest. Sometimes I know that is not possible, but I would like to know if the interview process is a charade (that is, they already have someone in mind) or if I actually have a chance.

What do you think is the secret to getting hired?

Knowing people before the job posting.

This job hunter is in a rural area in the Southern US and is willing to move anywhere.

I have a basic resume that I use for most jobs and a specialized one that I use for the few jobs that I have special expertise in. I have slightly different sets of references for different positions as well, although two or three are always the same.
Anywhere from 15 minutes to several days. It depends on what is asked for.

Have you ever stretched the truth, exaggerated, or lied on your resume, or at some other point during the hiring process?

√ No

When would you like employers to contact you?

√ To tell me if I have or have not been selected to move on to the interview stage
√ Once the position has been filled, even if it’s not me

What do you think employers should do to get the best candidates to apply?

Be upfront about the job duties and situation. Why is the position vacant? Exactly what do they want or expect from an employee? List the salary range. Benefits are not important to mention unless there is something unusual (no insurance, no retirement, or limited vacation time.)
Absolutely do not use words like dynamic, innovative, or creative. These phrases make me tired just to read them and are a real turn-off. Words like experienced or versatile are acceptable.

What should employers do to make the hiring process less painful?

Communicate clearly with the candidate. Schedules are always nice. Designate a point person for contact.
Let the candidate know if they did not get the job. Email is just fine for this. I have done a lot of hiring in my time – we set up a generic email to send out instead of mailing typed letters. We did this when we started getting 70 or 80 applicants for positions. We did send letters to the few people without emails but it streamlined the process while still making sure people were contacted.

What do you think is the secret to getting hired?

Convincing the hiring committee that you are the best candidate!
Following the instructions in the application process and being unfailingly polite. Figuring out what is wanted is essential as well but can be a matter of luck. Researching the library is helpful but can backfire if they want to control information. (I have had interviews where people obviously did not realize how much information was available online and were disconcerted when I inadvertently mentioned something.)

Further Questions: Could You Hire Two Probationary Workers?

This week’s question is from Twitter (check out @HiringLib).  I asked people who hire librarians:

In filling a position, could you hire two probationary workers, maybe each half time, and then decide a couple months later who got the job?  Why or Why not?

Marleah AugustineWe do hire staff for a 6-month probationary period and do an evaluation at the end of that time. I would not hire two employees and make a decision later. I think that would cause conflicts and bad feelings between those two hires and possibly among the other staff. Additionally, having a half time job vs a full time job could affect salary levels and benefits, especially if these are state- or board-mandated. I also think it would look bad to the library board if the person hiring was not able to make a decision.

If I hired someone and it didn’t work out, I would reach out to the other person that I didn’t hire and see if they were still available.

Emilie SmartOur City will not allow us to hire 2 PT workers on probation and then choose which one to keep full time.  That being said, we can do a job share where we hire 2 PT people to share a FT job.  Both would be subject to our 6 month probationary period, but if we let one go, the other would still be part time.  We have not done this with new hires, though — only with permanent FT employees who requested that they be allowed to share the job (they both wanted to work part time and they worked in the same department).

Dusty Snipes GresI think the answer should not  be based on could you hire but should you or would you?

For me, no. It seems a wishy-washy employment practice, at best, and as far as I am concerned would neither  bring out the best in either candidate, nor would it be fair to either candidate. Applying for a job is a stressful task. Having to compete in the workplace against another person takes the job to the level of a reality television show.  Make a decision. Allow the other candidate to continue to look or to take another position. If, after a reasonable probationary period, according to your personnel policy, the one you chose does not work out – see if the other is available or try again.

I think there may be some HR issues in such a ‘contest’. I hope some people with more knowledge than I weigh in on that aspect. As I have said before, I hire people on a temp-perm basis through an agency to fill a position. I try them out to see if they will fit in with the rest of the staff and whether it takes them too long to learn the job. If a person doesn’t work out, it is the job of the agency to tell them and to get me someone new.

I also see a problem with the type of jobsharing your Tweep is suggesting. If people are job sharing, they would have to work together. Since it sounds like a competition for a job, I can see people sabotaging each other’s work, which would not benefit the organization.

We cannot do this. We do national searches for tenure-track faculty librarians. We couldn’t ask someone to move here for a half-time probationary position and it would jeopardize our ability to keep the tenure-track line. I would also think that this would be extremely awkward for the two people involved.

At my library, hiring is very tightly controlled by the Human Resources department at the City. Part time and full time are hired very differently, so this would never work for us. Part time staff are considered temporary employees (even if they work for the Library for 30 years). They have no guaranteed hours, no vacation/sick, and no benefits. They can be hired at the local branch level and the application tends to be pretty short. Full time staff is a totally different story and the hiring process is much more rigid. There is a probationary period.

Manya ShorrI think this is an interesting question, but I’ve never heard of a library doing something like this. To me, there are some troubling implications. We try to encourage applicants from around the country and I’m not sure why anyone would move to Omaha if this was the scenario. I also worry about the environment that this would create. Are these two people working side by side and potentially sabotaging each other’s work? How would this contribute towards a healthy team environment? I’m all for getting the right people in the right job, but if we want to trial new staff, we already have a probationary period. I see no reason to create a cage match to the death environment.

am interested in talking about developing internal staff so that they can advance in the organization. This seems like an excellent way to trial staff for more responsibility.

Randall SchroederThat is an interesting proposition. I would not be opposed to the idea but I wonder about how it would work out practically. If nothing else, it would probably be a hard sell to the Dean or Provost that the library reports to. Also, would the staff get habituated to the idea of having the resources of having two people even if only half time.

I worked at a college where two people shared one faculty position. It worked in their special situation because they were also married with young children. I recall one, however, saying that it seemed like it was two half-time people working 75 percent of the job each. It was great for the college, but they wondered if the college was taking advantage of them somewhat.

In your scenario, someone would put their lives on hold for a potentially unfavorable outcome, although I suppose the benefit would be getting some experience.

It would have to be very special circumstances, not the least of which being the unlikely event that one candidate could not be differentiated over the other.

Employers Should Also Never Interview Candidates That They Have No Intention of Hiring

If someone applied to a job but never got to the interview stage, an employer should never, ever leave a message on that person’s voicemail vaguely stating that they would like to talk to that person about the job that they applied to, only to have that person call back to find out that they didn’t get the job.

Employers should also never interview candidates that they have no intention of hiring.

What do you think is the secret to getting hired?

Be someone with a completely different personality from mine.

That MLS and Undergraduate Degree, Everyone Has One

This anonymous interview is with a librarian who has been a hiring manager and a member of a hiring committee. This person works at a public library with more than 200 staff members.

What are the top three things you look for in a candidate?

match of knowledge, skills, and abilities needed for the specific job
interpersonal skills
passion for people

Do you have any instant dealbreakers, either in the application packet or the interview process?

 This depends on the job and on what the candidate says. For example, a cataloging job would cause me to look very closely at details of the application. A candidate who says “detail-oriented”, better be just that.

In the interview: more than 15 minutes late (though I can easily understand emergencies–in that case, the candidate should ask to re-schedule), obvious lack of knowledge about or interest in the employer and/or the specific position.

What are you tired of seeing on resumes/in cover letters?

Objectives. Why? We all know you want a job.

Is there anything that people don’t put on their resumes that you wish they did?

Generally, librarians do a great job. What people should remember though is that *every single candidate* meets the minimum qualifications. So, that MLS and undergraduate degree, everyone has one. What makes you different? What do you bring that other candidates don’t? How might you be a better fit for the job? Once, a candidate neglected to mention on her resume that she had been the treasurer of a touring choir (based in her church, but acting as a 501(c)3) in an interview for a job that required budgeting skills. She did mention this in the interview, but almost didn’t get considered (she got the job, by the way).

How many pages should a cover letter be?

√ Two is ok, but no more

How many pages should a resume/CV be?

√ As many as it takes, but keep it short and sweet

Do you have a preferred format for application documents?

√  .pdf

Should a resume/CV have an Objective statement?

√  No

If applications are emailed, how should the cover letter be submitted?

√  Both as an attachment and in the body of the email

What’s the best way to win you over in an interview?

Be prompt, know about the job, use humor appropriately, be yourself (not a plastic version of a librarian). Pay attention to the questions. Don’t be afraid to challenge the logic of the questions. Ask a few questions yourself.

What are some of the most common mistakes people make in an interview?

 Generic answers.

How has hiring changed at your organization since you’ve been in on the process?

In each organization where I’ve had a hiring role, I’ve moved to include more peers and immediate supervisors in the hiring process.

Further Questions: Do you do any sort of pre-employment testing?

This week I asked people who hire librarians:

Do you do any sort of pre-employment testing?  Do applicants have to take a multiple choice test, or provide a writing sample, or do a presentation/sample lesson?  Why does your workplace do this, and how can candidates prepare?

We don’t do any formal pre-employment testing. We consider the cover letter a writing sample and we always have on-campus interviewees do a presentation. All of our librarians are expected to be liaisons and teach so presentation skills are a must, although teaching experience is not a requirement.

We make candidates go through a cataloguing test and we advise them that there will be a test when we schedule the interview. Most candidates review course work related to cataloguing or just  cataloguing rules in general in order to prepare.

It provides us with a general idea on the candidate’s comfort level with cataloguing rules.
Of course we take into consideration the pressure of the interview environment and this test is not the only evaluation tool we use when we interview cataloguers.

Samantha Thompson-FranklinIn our state, people applying for classified staff position (and library assistant positions at my institution fall in this category) are required to fill out an application form with the state first before they can apply for a position on campus. So I guess that would qualify as a pre-employment test. I have never applied for a classified position so I don’t know about the process, why it is required or the type of application form that a person is required to complete for the state.

Marge Loch-WoutersWe actually ask our top ten-twenty candidates to answer two of three essay questions. These essays give us a surprisingly strong look at the candidate. We look at how well they communicate; express thoughts; follow points made cogently; know current youth services practices and really write creatively. 

The best way to prepare is what I suggest to all candidates: bring your best self to the table of writing and thinking. This is much like graduate level assignments- it is clear who is doing A level; B level and, well,  mediocre thinking.

Residency Run-Down: Los Angeles Public Library Innovation Leadership Program

I know a lot of you readers are new librarians or current students.  And we all know it’s a tough market for emerging information professionals.  That’s why I’m really happy to be able to share this interview with Dawn Coppin, Director of Foundation & Corporate Relations for the Library Foundation of Los Angeles.  Los Angeles Public Library has the only public library residency program that I know of.  In this interview, Ms. Coppin describes the scope and goals of the program, as well as providing a few tips for those of you graduating this year or next, who may be interested in this fantastic opportunity to get a comprehensive introduction to working as a public librarian. 

Can you give us a brief introduction to the Los Angeles Public Library Residency Program?

LAPL ILP 2013 cohortThe Innovation Leadership Program (ILP) is a unique approach to cultivating the next generation of library leaders by teaming ‘residents’ who are recent library school graduates with ‘fellows’ who are mid-career librarians. The two-year, full-time, program provides them with resources to develop new library programs and the opportunity to gain the skills necessary to lead the Los Angeles Public Library in the twenty-first century.

Why did LAPL decide to develop this program?

The original planning started in 2010 at a time when the Los Angeles Public Library was experiencing early retirements, layoffs, and a long-term hiring freeze that meant we were in danger of losing a generation of newly credentialed librarians who were dedicated to public service. The ILP is a way for the Library to benefit from the new skills, knowledge, and enthusiasm of graduates *and* develop the leadership skills and experiences of ambitious, talented, mid-career librarians to expand internal capacity to ensure the Library’s succession plan.

What will be the main job duties of residents – do they differ from those of “regular” librarians?

The residents’ experiences will change over the course of the two year program. Initially, they will spend the majority of their time doing usual entry-level librarian duties. However, their location will change every three months as they rotate to different libraries to see how parts of the whole system are the same and different from one another: subject departments and branch libraries; suburban and urban branches; poor and rich neighborhoods; public-facing and back-of-house departments; etc. Residents will also be involved with many ILP-specific meetings, workshops, and interactions with other major cultural and educational institutions.

Are residents paid? Do they get any other special benefits?

Yes, residents are paid full time employees of the Library Foundation of Los Angeles at the equivalent entry-level librarian rate for two years. Health insurance, sick and vacation leave, and 401(k) matching are standard, plus they get a travel allowance for professional conferences and other leadership development opportunities.

What would you tell a potential applicants in order to convince them to apply for the program?

Central Library - LAPLThe Innovation Leadership Program will provide the successful applicant with unparalleled experiences to understand how a large urban public library system operates, to obtain the skills necessary to be in a leadership position, and with networking opportunities that are essential to a long successful career.

What are the eligibility requirements?

Applicants to be an ILP Resident must have graduated with an MLIS from a credentialed school within 12 months of the program start date. They must have a demonstrated commitment to public librarianship and be eligible to work in the USA.

What does the selection process entail? How does it differ from the regular job application process?

The selection is made by a sub-committee of the ILP advisory group that includes that cohort’s fellows. Initial selection is based on the written application essay and resume that show those with the best fit and strongest promise. The next step is an interview either in-person or via video conference, followed by background checks to the top candidates’ references.

Any tips for students? Is there anything they could do to improve their chances of winning a spot in your program?

Be succinct and don’t repeat in your essay what we can see in your resume. Instead, show us your commitment to public librarianship and innovative approaches to the future of the public library; that you desire to be a leader and know why that will make a difference to our society.

When will the next residents be picked?

We haven’t determined this yet but most likely it will be to begin late 2014.

We Do Not Pay Enough to Have Someone Relocate

This anonymous interview is with a non-librarian who has been a hiring manager and a member of a hiring committee. This person works at a public library with 0-10 staff members. 

 

 

What are the top three things you look for in a candidate?

Personality
Experience
Communication skills

Do you have any instant dealbreakers, either in the application packet or the interview process?

In the interview process, the inablility to answer a question or rather the inability to communicate well either the answer or to communicate any other response.
Distance from our library…we do not pay enough to have someone relocate.
Lack of experience

Is there anything that people don’t put on their resumes that you wish they did?

That they know something about the town, or the library itself…that they have done some home work so that they have some idea about population and some other issues.

How many pages should a cover letter be?

√ Only one!

How many pages should a resume/CV be?

√ Two is ok, but no more

Do you have a preferred format for application documents?

√ .pdf

Should a resume/CV have an Objective statement?

√ I don’t care

If applications are emailed, how should the cover letter be submitted?

√ As an attachment only

What’s the best way to win you over in an interview?

Dress appropriately. Look the interviewers in the eye and respond directly to questions. Have some kind of portfolio of work or work experience to prove one’s claims.

What are some of the most common mistakes people make in an interview?

For us, not knowing anything about the community….or the job…before hand. Thinking that because we are a small town, we are pushovers for claims of expertise that are clearly over the top. For instance, the person who says he or she was a head librarian at a prestigious university…tnen we have to ask ourselves…why come to a small town library. We also don’t appreciate being preached to….that the applicant can save us because as a small town we probably don’t know what we are doing.

How has hiring changed at your organization since you’ve been in on the process?

We have a process now.

Anything else you’d like to let job-seekers know?

Honesty is important. It is better to say that you don’t know something…than lie..and it is better to say that while you don’t know a process, you are willing to be trained. Everyone on a new job has to be a learner, and every manager has to be willing to be a trainer or a teacher.
